แรงจูงใจและความผูกพันของผู้เรียนกับการลดอัตราการออกกลางคันในอาชีวศึกษา มุมมองการบริหารทรัพยากรมนุษย์ทางการศึกษา

บทคัดย่อ

การออกกลางคันของนักเรียนนักศึกษาเป็นปัญหาสำคัญที่ส่งผลกระทบต่อคุณภาพการศึกษา การพัฒนาทุนมนุษย์ และศักยภาพในการแข่งขันของประเทศ โดยเฉพาะในระดับอาชีวศึกษา ซึ่งมีบทบาทสำคัญในการผลิตกำลังคนที่มีสมรรถนะและทักษะวิชาชีพสอดคล้องกับความต้องการของตลาดแรงงาน บทความปริทัศน์เชิงบูรณาการนี้มีวัตถุประสงค์เพื่อสังเคราะห์องค์ความรู้เกี่ยวกับบทบาทของแรงจูงใจและความผูกพันของผู้เรียนต่อการลดอัตราการออกกลางคัน โดยทบทวนแนวคิด ทฤษฎี และงานวิจัยจากแหล่งข้อมูลวิชาการทั้งในประเทศและต่างประเทศ แล้วนำมาวิเคราะห์ เปรียบเทียบ และสังเคราะห์เชิงบูรณาการ ผลการสังเคราะห์พบว่า แรงจูงใจภายใน ได้แก่ ความสนใจในการเรียน ความมุ่งมั่นต่อเป้าหมายทางการศึกษา และการรับรู้คุณค่าของการศึกษา มีผลต่อการคงอยู่ของผู้เรียนในระบบการศึกษา ขณะที่แรงจูงใจภายนอก เช่น การสนับสนุนจากครอบครัว ครู สถานศึกษา ทุนการศึกษา และโอกาสในการประกอบอาชีพ ช่วยเสริมสร้างความพยายามและความต่อเนื่องในการเรียน นอกจากนี้ ความผูกพันของผู้เรียนต่อสถานศึกษา ครู เพื่อน และกิจกรรมการเรียนรู้ ตลอดจนบรรยากาศการเรียนที่ส่งเสริมการมีส่วนร่วม ช่วยลดความเสี่ยงต่อการออกกลางคัน ทั้งนี้ แนวคิดการบริหารทรัพยากรมนุษย์สามารถประยุกต์ใช้ในการพัฒนาระบบดูแลช่วยเหลือผู้เรียน การสร้างแรงจูงใจ และการเสริมสร้างความผูกพันอย่างเป็นระบบ จากการสังเคราะห์ดังกล่าว บทความจึงนำเสนอ M–E–R Model (Motivation–Engagement–Retention Model) ซึ่งเป็นกรอบแนวคิดเชิงบูรณาการที่เชื่อมโยงแรงจูงใจ ความผูกพันของผู้เรียน และการคงอยู่ในระบบการศึกษา โดยมีการบริหารทรัพยากรมนุษย์ทางการศึกษาเป็นกลไกสนับสนุน เพื่อเป็นแนวทางสำหรับผู้บริหารสถานศึกษา ครู และผู้กำหนดนโยบายในการพัฒนามาตรการลดอัตราการออกกลางคัน ยกระดับคุณภาพการอาชีวศึกษา และสนับสนุนการวิจัยและการพัฒนานโยบายด้านการผลิตกำลังคนในอนาคต
